Abstract

Digitalization is progressively transforming human resource management (HRM) practices by promoting dematerialization, automation, centralization, and information sharing. However, its effects on HR functions may vary from one organization to another and do not depend solely on the presence of digital technologies. This study therefore aims to analyze the effects of digitalization on HR functions and to identify the organizational, technological, and human factors that may explain these differences. It is based on a qualitative comparative study conducted in two Moroccan companies located in the Tangier region, which present different levels of digitalization of their HR practices. Data were collected through semi-structured interviews with actors involved in various HR activities and were then analyzed using thematic content analysis. The results highlight various effects of digitalization on HR processes. They also emphasize the importance of organizational, technological, and human factors in explaining the differences observed between the two companies.
