ESG Practices and Organizational Commitment: A Literature Review

In a context marked by a growing search for meaning at work, the integration of Environmental, Social, and Governance (ESG) criteria has transcended the financial sphere to become a strategic lever in human resource management. This narrative literature review aims to examine the relationship between employees’ perception of ESG practices and their organizational commitment. For this purpose, a corpus of 42 articles, published over the 2015-2025 period and retrieved from the Scopus and Web of Science databases, was analyzed. The analysis reveals that perceived ESG practices significantly enhance organizational commitment, particularly its affective dimension. Employees who perceive their organization's sustainability initiatives as authentic are more likely to develop a strong emotional attachment to the company. This relationship is primarily explained by three theoretical frameworks: Social Exchange Theory, Social Identity Theory, and Signaling Theory. This review contributes to the literature by clarifying the psychological mechanisms linking ESG practices to employee attitudes and by highlighting the strategic role of ESG in human resource management. It also offers practical implications for managers seeking to strengthen employee commitment through credible sustainability initiatives, and suggests avenues for future research.
